This study examines Cultural Intelligence (CQ)'s impact on employee
productivity in multinational corporations in Sierra Leone, highlighting employee
engagement's mediating role. In a globalized environment, organizations must
manage culturally diverse workforces to stay competitive. Cultural Intelligence,
the ability to function effectively in cross-cultural contexts, is critical for
workplace behavior and performance. Despite its importance, limited research has
explored the relationship between CQ dimensions and productivity in developing
economies like Sierra Leone.
This research uses a quantitative, survey-based approach. Data were
collected from employees and managers in multinational financial corporations.
The study used validated scales, including the Cultural Intelligence Scale (CQS)
and performance indicators. Data analysis employed Partial Least Squares
Structural Equation Modeling (PLS-SEM) via SmartPLS 3.0 to test hypotheses
and examine direct and indirect variable relationships.
Findings show metacognitive and motivational dimensions of Cultural
Intelligence significantly boost employee productivity, while cognitive CQ does
not. Metacognitive CQ enhances engagement, confirming its mediating role.
Motivational CQ has a strong direct effect on productivity, emphasizing the
importance of employees' drive to adapt to diverse cultures. Conversely, cognitive
CQ, related to cultural norms knowledge, is insufficient alone to influence
engagement or productivity.
The study provides empirical evidence on CQ dimensions' effects in a
developing country, highlighting employee engagement as a mediator. Practically,
findings suggest organizations prioritize developing metacognitive and
motivational CQ through targeted training and inclusive management. This
research underscores Cultural Intelligence's strategic importance in enhancing
employee performance and organizational effectiveness in multicultural
environments.
